Lead in the Now

There are many reasons why we tend to fall back on what we are either comfortable with or have always done.  For one, comfort tends to be the enemy of growth.  In other cases, the fear of failure of the unknown can derail us from taking the needed risks to implement new and better ideas.  Then there is the most dangerous view in education that the way we have always done it is the best way.  One last factor has to do with our experiences.  We tend to teach the way we were taught and lead the way we were led and, in a sense, become victims of our past. My point here is that change can be hard, confusing, scary, and unpredictable.  None of these reasons should stop anyone from doing what’s best for kids.



With changing times, continuous reflection and learning are needed in order to move schools forward now.  As I have said over and over again, the world is changing. Jobs are changing. Expectations are changing.  As such, teaching, learning, and leadership must change if growth and improvement are the goals.  It requires all leaders, regardless of title, to seek out answers to crucial questions that can pave the way for innovative ideas aimed at improving outcomes for all learners while fostering better relationships with stakeholders.  The image below can help you get started with this process.

I am not implying that we throw out the baby with the bathwater, but instead work to do what we already do, better. Here is where the Pillars of Digital Leadership come into play.  



Each of the seven outlined below are either embedded components of school culture or an element of professional practice that leaders already focus on (or should be). Innovation in education is, in many cases, not an entirely new idea, but instead doing what we already do better. Let’s look at these Pillars and ways that we can lead in the now:

Student engagement, learning, and outcomes: We cannot expect to see increases in achievement if students are not learning. Students who are not engaged are not likely to be learning. Engagement is not a silver bullet, though. Students need to be empowered to think at the higher levels of cognition while applying what has been learned in relevant contexts. Leaders need to understand that schools should reflect real life and allow learners the opportunity to use real-world tools to do real-world work. As technology changes, so must pedagogy, especially assessment and feedback. Leaders should always be looking to improve instructional design and establishing accountability protocols to ensure efficacy in digital learning. 

Innovative learning spaces and environments: Would you want to learn under the same conditions as your students do, or in similar spaces? More often than not, the answer is no. Research has shown the positive impact that innovative spaces can have on learning outcomes. Leaders must begin to establish a vision and strategic plan to create classrooms and buildings that are more reflective of the real world while empowering learners to use technology in powerful ways through either personalized or blended strategies and increased access in the form of BYOD or 1:1. 

Professional learning:  Research has shown, and continues to show, that job-embedded, ongoing professional learning results in improved learning outcomes.  This needs to be prioritized. Additionally, leaders need and should want access to the latest trends, research, and ideas in the field. With the continual evolution of digital tools and increasing connectivity, schools can no longer be silos of information. All educators can now form their own Personal Learning Network (PLN) to meet their diverse learning needs; acquire resources; access knowledge; receive feedback; connect with experts in the field of education as well as practitioners; and discuss proven strategies to improve teaching, learning, and leadership. Digital leadership also compels educators to create more personalized learning pathways for adults during the school day and year. 

Communication: You will not find an effective leader who is not an effective communicator. Leaders can now provide stakeholders with relevant information in real time through a variety of devices by meeting them where they are. No longer do static, one-way methods such as newsletters and websites suffice.  A variety of types of information can be communicated through various tools and simple implementation strategies to create a more transparent culture. 

Public relations: If you don’t tell your story, someone else will, and more often than not, another’s version will not be the one you want to be told. Leaders need to become the storyteller-in-chief. Leaders can use free social media tools to form a positive public relations platform and become the de facto news source for their school or district. It is time to change the narrative by sharing all of the positives that happen in schools every day to create a much-needed level of transparency in an age of negative rhetoric toward education. 

Branding: This is how your school or district is defined. It is not something that you want to leave up to others. Businesses have long understood the value of the brand and its impact on current and potential consumers. Leaders can leverage social media to create a positive brand presence that emphasizes the positive aspects of school culture, increases community pride, and helps to attract/retain families looking for a place to send their children to school. Tell your story, build powerful relationships in the process, and empower learning with a brandED mindset

Opportunity: It is vital for leaders to consistently seek out ways to improve existing programs, resources, and professional learning opportunities.  It requires a commitment to leverage connections made through technology to take advantage of increased opportunities to make improvements across multiple areas of school culture. The other six pillars connect and work together to bring about unprecedented opportunities that would otherwise be impossible, such as securing donations, resources, authentic learning experiences for students, and mutually beneficial partnerships. As Milton Berle says, "If opportunity doesn't knock, build a door."

The Problem With Zeros

The dreaded zero. For many students, this number elicits a certain amount of fear and anxiety that all assignments are turned in on time. I, for one, felt this way and made sure that everything was turned in when it was due.  Compliance and following rules, even if I didn’t agree with them, were just natural parts of my view of school.  Unfortunately, the effect does not transcend to every kid. Sometimes they forget. Other times they just don’t care. Regardless of the reasons, I think it is essential to critically examine the message and lesson that we are imparting to our youth through this outdated and, quite frankly, insensitive practice. 

The policy for giving zeros to students who do not turn in assignments when they are due has pretty much been entrenched in schools across the world. It is one of many examples that fall into what I call the “death trap” in education – that’s the way we have always done it.  Just because something has been done in the past, or is a traditional component of school culture, does not mean it is an effective practice.  In my opinion, it is well beyond the time to revisit this practice and determine if it truly is in the best interests of our learners.  Take the scenario below shared by Powers Thaddeus “Teddy” Norrell.
Emily is an engaged student who always pays attention in class, has a high class rank, and has never made a grade lower than an A. Emily’s first four grades in physics are 100, 99, 99, and 98. Emily is set to have a 99 average for the term. However, she has had an unusually busy week, and when she arrives at school on the morning the final assignment is due, she realizes that she has completely forgotten to do it. She explains her situation to the teacher and begs to be allowed to turn it in the next day. The teacher is unsympathetic and assigns Emily a grade of zero for the final assignment, telling her that this will prepare her for the “real world.”
Let’s examine the last statement regarding preparation for the real world. Correct me if I am wrong, but in education, teachers and administrators don’t receive zeros if they:

  • Don’t arrive to work on time.
  • Fail to meet a determined deadline (i.e., turn in lesson plans, complete all observations/evaluations by a set date, etc.)
  • Don’t read or respond to email and as a result, are unprepared for meetings or don’t get needed information to colleagues when required.
  • Forget to call parents back

Now other professions might have stricter accountability, but more often than not, there is leeway.  The question then becomes what message or lesson are we really teaching students by giving zeros? If learning and growth is the goal, then it is our responsibility to tackle this issue as the negative impacts on our learners far outweigh the need to make an example or fall back on the “preparation for the real-world” rationale. 



As a principal, I worked with my staff to tackle this issue as well as the overall practice of grading. I’m not going to lie; it was one of the hardest change initiatives I ever engaged in during my tenure as principal. Now I am not saying our solution was perfect or the best by any means. However, it did represent a step in a better direction in that we focused more on learning as opposed to grades and marks. You can see the specific changes and associated rationale for our revamped grading philosophy HERE. Below is what the committee came to a consensus on in regard to zeros:
No zeros: Students are not to be assigned a grade of zero (0).  This not only reflects grading as punishment but also creates a hole that students cannot dig out of (Guskey, 2000; Reeves, 2004; Reeves, 2008; O'Conner and Wormeli, 2011).  This includes HW, quizzes, tests, projects, etc.  An exception to this would be cases that involved cheating, plagiarism, or a midterm/final exam no show without a justifiable excuse (i.e., doctor’s note, death in the family, etc.).
For some practical alternatives to dishing out zeros check out the latter portion of the article by Norrell titled Less Than Zero. It is important to determine why students don’t turn in specific assignments such as homework and projects as a way to mitigate even having to consider doling out zeros.  Consider the following questions:

  • Is the assignment meaningful and relevant? 
  • Does the learner see the purpose in it?
  • Will feedback be given?

Reflecting on these questions can help lead to the creation of better assignments that are more relevant, and kids actually want to complete.  Punishing learners with zeros destroys both morale and a love of learning by digging a hole that many cannot recover from (nor do they have any aspirations to do so).  They also create a mirage in terms of what was actually learned.  If a grade does not reflect learning than what’s the point? We owe it to our students to pave a better path forward.

Student Agency is More Than Voice and Choice

Educators and schools across the globe have embraced the concept of student agency.  It is a relatively simple concept in theory, but much more difficult to implement in practice.  The underlying premise is to move learners from a state of engagement to empowerment so that they exert more ownership over their learning.  For many schools, this flies in the face of a traditional schooling mindset that was more geared to learners having to buy-in to a one-size-fits-all system where success was determined by how well everyone did under the same conditions more or less. Oh, wait…. this is still the case in many schools. I digress. A culture that embraces student agency promotes risk-taking while working to remove the fear of failure helps students develop a growth mindset, and has students applying what they have learned in real-world contexts as opposed to just in the classroom.

Student agency is all about improving the learning experience for kids. The most common strategy that is embraced in schools is empowering learners through voice and choice.  This could come in the form of kids selecting the right tool for the right task to demonstrate conceptual mastery or choosing where to sit in a classroom with flexible seating.  It might be facilitated by posing questions and then having students respond under cover of anonymity using mobile devices.  Or maybe it is combining both elements of voice and choice through pedagogically sound blended learning activities. Learning in and out of the classroom should always be at the forefront when it comes to agency. However, we must not lose sight of the third element that comprises this concept, and that is advocacy.

While voice and choice are more aligned with ownership of learning in the classroom, advocacy aligns with improving the school or district culture.  Learners should be in a position to advocate for ideas, strategies, resources, and other elements that will help them succeed. This is not a new concept in any sense.  Adam Fletcher writes:
Student advocacy has a long history going back to at least the 1930s when a youth-led group called the American Youth Congress presented a list of grievances to the US Congress including public education. Through the Civil Rights movement of the 1950s to the free expression movement of the 1960s to the resurgence in student voice in the 2000s, student education advocacy is alive in the US today. 
Meaningful student involvement engages students as education advocates to work within the education system and throughout the community to change schools. Many students participate in committees, on unique panels, and in functions that help raise awareness or interest in education issues.
How would you rate the level of learner advocacy in your school or district?  This was one of my main focus areas as a principal.  Every month I convened all elected members of student government and engaged them in a conversation as to how they wanted to improve their school. The discussion was relatively broad, focusing on anything related to academic, social, and emotional ideas for growth and improvement. My only request was that each idea or suggestion was accompanied with practical strategies for implementation. After each meeting, I emailed detailed minutes and provided regular updates on where some of their well-articulated suggestions stood. The best part for these students was when my admin team and I implemented some of their excellent ideas.  There is no point in student advocacy if no action results.  Schools with vibrant learning cultures recognize this fact.  Below are some other ideas to think about when it comes to empowering student advocacy, the majority of which were implemented in my former school.

  • When hiring new teachers and administrators include students on the panel for the first round of interviews.
  • If you make a move to Bring Your Own Device (BYOD) or 1:1 elicit input from students when crafting policies and expectations.
  • To start the school year, allow students to co-create classroom rules.
  • When looking to improve divisive topics such as grading and homework allow students to weigh in and offer suggestions.
  • Empower students to use social media and the school newspaper or magazine to engage in respectful dialogue about how to improve culture.
  • As you either create or refine your makerspace, gather student input on what themes, tools, and technology they would like to have
  • Ensure there is a student representative to the local Board of Education (BOE) and Parent Teacher Organization (PTO)

Student agency can be a powerful force in education.  It can increase the degree of autonomy and self-determination amongst our learners while also engaging them in activities which aim to influence decisions in a school or district. TTWWADI - A Culture Killer

In some cases, change has been hard to implement at scale or at all for that matter.  Sometimes we are blinded by perceived success as is the case for many high performing school districts that have high test scores. A question that typically will materialize is why to change if we are already doing so well.  Success is often in the eye of the beholder based on established criteria. This reason alone is why careful thought and attention have to be made as to how schools and educators are evaluated.  Not looking at other areas for improvement or growth for this reason alone has placed many schools and districts into perpetually sustaining the status quo. It goes without saying that this does not serve our learners or employees well as the new world of work requires much more than a high test score. 

Many other contributing factors inhibit the pursuit of meaningful change such as time, finances, mandates, and directives. However, there is another significant impediment to change that doesn’t get as much focus as it should and that is tradition.  What this then morphs into is a mentality of ”if it’s not broken why fix it”? However, the underlying reason for not changing can be chalked up to TTWWADI – That’s the way we’ve always done it. Tradition, combined with the comfort of the status quo, forms a plausible excuse for not changing. As a result, the learning culture does not evolve or becomes stagnant for both learners and educators. TTWWADI is also a characteristic of a fixed mindset.  



Now let’s take a look at a few specific elements that impact the learning culture of a school where TTWWADI might inhibit growth and progress:

  • Grading
  • Homework
  • Observation and evaluation
  • Teaching to the test
  • Professional development
  • Hiring practices 
  • Budget preparation
  • Purchasing decisions
  • Internet filtering 
  • Banning or restricting device use
  • Prioritizing athletics
  • Classroom and learning space design


The above list is not exhaustive by any means, but it does provide many opportunities for reflection on whether or not these traditional aspects of education are still persuasive and have remained unchanged.  If we continue to do what we have always done in education, then the chances are we will continue to get what we have always gotten. We can ill afford to accept this outcome as changes to the current and future world of work inherent in the 4th Industrial Revolution demand different and better. My point is that the focus should be on taking a critical lens to traditional practices and determine if the way in which they are being implemented is actually in the best interests of a vibrant and prosperous learning culture.  

Changes are being made in schools across the world. However, it is vital that we don’t become immune to the fact that a TTWWADI mindset might be entrenched elsewhere in a school, district, or organization beyond our line of sight.  As a principal, I dealt with this very issue in the form of the Director of IT. I am not going to mince my words here.  The individual in this position was nasty to kids and teachers alike.  He was also combative with building administration and got away with it as he was empowered for all the wrong reasons by the superintendent at the time.  When it came to Internet filtering, he lived by TTWWADI. Over time my colleagues and I worked with the new superintendent to bring about change to his fixed mindset. He eventually left for another district, and we were fortunate to hire a new person for the position who embodied a growth mindset in this area. 

The bottom line is that concerted efforts should always be made to improve existing structures and practices that impact culture. Just because it worked in the past does not mean it is an effective practice in its current form today.  All educators now have access to a vast amount of research that can lead to practical changes to the items listed above.  There is also a plethora of practical strategies that have led to evidence of improved outcomes available on the Internet and in recently published books.  TTWWADI is not always in the best interests of the learners we serve or of the educators that need support to grow and innovate with purpose. To create a thriving culture, some hard battles against tradition need to be fought.

The Pulse of a Learning Culture

What makes a great and successful learning culture?  If you were to ask the majority of stakeholders, they would typically say that a school or district that has high levels of achievement in the form of standardized test scores represents success.  Many parents will choose to move to an area and raise their kids there for this reason alone.  All one has to do is look at all the hoopla surrounding national and state rankings to see that this indeed is the case.  Parents and community members observe these scores as they have the power to positively or negatively impact real estate values.  No matter where your school or district lands in these rankings, there are always disgruntled people, unless you are number one.

Achievement is often viewed as the single most important outcome of a thriving learning culture that is preparing students for the demands of their next stage in life, whether it is grade level promotion or moving onward to college or a career.  However, those of us who work in education know that this is the furthest thing from the truth.  The playing field is not equal in many parts of the world.  Privilege is bestowed upon many by the zip code they live in or whether or not a privately funded education can be afforded.  Thus, in many cases achievement is directly tied to income. Even so, it can still be debated whether this equates to a thriving and prosperous learning culture.

It doesn’t matter how successful the adults think a learning culture is. Quite frankly, it’s not about us.  Educators don’t work for administrators, central office, superintendents, heads of school, boards of education, or parents.  We work for kids!  Thus, the best way to get an accurate pulse of a particular learning culture is to engage students as to what they think about the educational experience they receive in school and then see how this compares with traditional metrics such as achievement and other forms of data.  I am not saying achievement doesn’t matter.  What I am saying is that the experiences that shape our learners and help them discover their true potential matter more.  Some of the best learning that any of us ever experienced wasn’t given a mark, score, or grade.  It was our ability to work through cognitive struggle, construct new knowledge, and authentically apply what we learned creatively that helped us develop a genuine appreciation for learning.

The bottom line is we need to cultivate competent learners in the digital age while putting them in a position to see the value of their education.  Engaging the number one stakeholder group – our students – in critical conversations about the education they are receiving provides us with an accurate pulse of a learning culture.  Just because a student achieves doesn’t automatically infer that he or she appreciates or values the educational experience or will be able to use what has been learned authentically.  With all this being said three guiding questions can be asked of students to determine where your learning culture is:

  • Why are you learning what you are learning?
  • How will you use what you are learning?
  • What is missing from your learning experience?

It is vital to continually put a critical lens to our work and look beyond what the majority of stakeholders see as the leading indicator for district or school success.  Powerful qualities such as leadership, empathy, integrity, resilience, humility, creativity, and persistence can’t be measured per se, but are so crucial to future success.  A thriving learning culture blends these elements to not only support the achievement of all learners but also to prepare them for their future.

The Significance of Trust

Success in life hinges upon the ability to build and sustain relationships with others. This fact allies to both our personal and professional lives.  Many elements combine to form a relationship, but there is one specific facet that is more important than others.  Trust is the bedrock of any relationship.  Without it the chances are pretty good that the relationship will not withstand the test of time. In our personal lives trust is built over time through a combination of behaviors such as honesty, integrity, dependability, communication, and empathy.  It is something that is earned and as such, time must be spent to build it. When in place, a relationship thrives in a mutually beneficial way.  

With all the time and energy that goes into building a relationship it can be undone in an instant. Trust can be lost through acts of secrecy, dishonesty, ego, and selfishness. There is no balance here. Trust must be earned and nurtured over time. Marriage is a great personal example where trust helps to build a bond prior to tying the knot.  Leading up to the proposal is a time period where two people work to build trust and eventually determine whether or not they love one another.  I think it goes without saying that you can’t love a person who you don’t trust. Sure, trust in one another can be tested during the course of any relationship, but without trust the relationships cease to exist.

Trust is just as important in the professional world as it is in our personal lives. Without it nothing of substance will ever materialize. Research validates this statement. I recently read an article titled The Neuroscience of Trust by Paul Zak.  Below is a key finding from his research.


Compared with people at low-trust companies, people at high-trust companies report: 74% less stress, 106% more energy at work, 50% higher productivity, 13% fewer sick days, 76% more engagement, 29% more satisfaction with their lives, 40% less burnout.

Wow!  The results above speak for themselves.  As leaders we need to critically reflect on how we not only improve, but also develop trust in and with the people with whom we work.  Before I expand on a list of strategies that can assist in developing trust and building relationships I want to definitively state the one behavior that unequivocally creates a culture devoid of trust….micromanagement.  Leaders who micromanage don’t build up the others around them. Instead they miss a golden opportunity to empower others to unleash their hidden talents and become leaders themselves. Controlling everything and the continuous scrutiny of the actions of others destroys morale while undermining a key principle that it takes a village to raise a child. In the case of education, it takes the actions of the collective, rooted in trust, agency, and empowerment to achieve sustainable results.

A culture of trust will never be established if micromanagers abuse their power. Below are some quick strategies to build trust in any culture:
  • Delegate tasks to build capacity in others. 
  • Use a process of consensus for major initiatives and changes. All stakeholders, including students, yearn to have a stake in culture changing decisions that impact them. 
  • Develop pathways to improve student agency to build a greater sense of trust among learners, but also focus on educator agency.
  • During meetings and conversations be present both physically and mentally. Listen intently and act to illustrate that the ideas of others are valued.
  • No matter what it takes, try to find practical solutions to give people you work with the most precious resource of all – time. When doing so remove the fear of failure. As principal I created the Professional Growth Period (PGP), which was our take on genius for staff. 
  • Guide people through conversations on the “what ifs” instead of spending precious time on the “yeah buts”. Thinking big and allowing others to actively pursue and implement innovative ideas show others that you truly believe in their work. This is how we can being to transform leadership.
  • Use observation and evaluation protocols as a means for growth and improvement, not as an “I gotcha”. Engage others in reflective dialogue around professional practice, afford the opportunity to align evidence to support any written narrative, and provide additional points of contact if someone has a bad day when being observed/evaluated. Use walk-throughs to provide targeted feedback to prepare educators for more formal evaluations.  Return on Instruction (ROI) matters.
  • Keep your word.
  • Don’t ask others to do what you are not willing to do yourself.
  • Avoid self-promotion. Instead work tirelessly to openly commend and build up the work of others.
If you tend to micromanage, stop now. Think about your actions and how they might be negatively impacting the people you work with.  If you are not a micromanager, reflect on how you can utilize some of the strategies above to build better relationships through trust.  What else would you add to the list above?

How an #EdTech Lens Can Improve a Learning Culture

I remember the days when I was not a very big believer in educational technology. For one, I saw the use of tools just as a means to become more efficient at delivering instruction. Man, could I rock a PowerPoint lecture. As Chris Lehmann says, “You deliver pizzas, not instruction.” Boy, did I have it all wrong.  As I moved from the classroom to administration, I still saw technology from a mere delivery aspect. My goals were all about replacing overhead projectors with LCD projectors and screens or interactive whiteboards.  Updating the few computer labs was also a priority so students could complete projects using the Internet in a safe, controlled environment.

From 2004 through 2008, I basically rubber-stamped the status quo while adding a splash here and there of technology.  My personal views towards social media and mobile devices remained unhinged during this time, as I was adamantly opposed to both. Not only did I run around the halls of my school taking devices away from terrified students who dared to take them out during the instructional day, but I also helped write the policies that blocked many social media sites.  To say I had a fixed mindset would be a gross understatement. Enlightenment eventually came in the form of a little blue bird.  The informal learning in digital spaces taught me about the real role technology could play in our transformational process. Social media was my savior and helped me to develop a growth mindset.  



Technology is a fantastic tool that when integrated with purpose can support and enhance learning in ways that many of us never imagined. With all tools, there are limitations as to what they can do.  As I have said over and over, I truly believe that pedagogy trumps technology, especially in the classroom. Success is inherent upon how students and educators use tools to transform teaching, learning, and leadership.  The successful digital transformation that took place at my school is well documented.  However, I am the first to acknowledge that the most significant catalyst for change that resulted from our entry into the edtech world was a new lens to critically reflect on professional practice. 

Engaging in several technology initiatives over a five-year span brought to light many areas of our school culture that could be dramatically improved. We must reflect on past practice in order to improve current practice. The edtech lens helped to develop a focus on examining not only our pedagogical practices, but also other core components of the learning culture at our school.  This lens enabled us to see more clearly as to what had to improve for edtech to actually live up to the lofty expectations that have been promoted by so many pundits. In terms of improvement the edtech lens compelled us to reflect on the following:


All of the above elements are critical in determining that there is a Return on Instruction (ROI), which is evidence of improved student learning outcomes when integrating technology. Integrating technology and innovating just for the sake of it will never pay off in the long run. If we don’t hold others and ourselves accountable for purposeful technology integration aligned to real results, we run the risk of precious time and money being wasted.  

Schools and educators across the world are doing amazing things with technology. We must always be cognizant of the way in which technology is integrated. Does technology support high-level learning? Are students using technology to demonstrate conceptual mastery in ways that they couldn’t without it? How do we know if teaching, learning, and leadership have changed in order to unlock to full potential of technology?

Be proud of the steps you have taken to make learning more relevant and meaningful with technology. Continue to embrace innovative practices in order to implement new learning pathways for students. I ask you though to always lend a critical eye to both technology and innovation using a lens that peels away the talk, hype, and surface-level appeal.  Improve and strengthen the foundation of your professional practice. Identify elements of school culture that are being held back by the status quo. Most importantly, continually look to build powerful relationships with stakeholders, especially students.

The Value of School

For all intents and purposes I had a great K-12 education.  I got relatively good grades, stayed out of trouble, and participated in a wide range of sports and extracurricular activities.  Best of all though were some of the amazing teachers and administrators I had during those years who consistently showed they cared.  In the end I was deemed college ready and was accepted to almost all of the schools to which I had applied. I was so excited to attend Salisbury University in Maryland and study Marine Biology as I was so intrigued by this area of study.  I was again surrounded by some great educators and went on my way to further study in the sciences, eventually finding my way to the field of education.

As I think back many years later, I have now realized that I was good at school. The system worked the way it was designed. It worked for me, or so I thought. Never was there any question about what I was learning or even why. It was just accepted that this was how school was supposed to be.  Conformity and compliance were well ingrained into the culture of school. As I continue to reflect, I now ponder whether or not I would be successful in a K-12 system today.  Things have really changed as a result of advances in technology.  The process of going through the motions of doing school the way I did it would have been a monumental challenge in my opinion. Do students value school today? With exponential changes to technology and the ubiquitous access to information will students of the future value it?

What really got me thinking about the value of school was the video below.  I am not saying that I agree with everything in it, but there are many points that really resonated with me. 



Now try to think back to when you were a student and what you learned. How much of what you learned do you actually use today?  Even though progress is being made and innovative practices are being implemented in schools across the globe, we still must look at the big picture of education. There should be inherent value in what students learn today as they need to have the skills, mindset, and confidence to succeed in the new world of work.  If anything in the above video resonates with you, then engage your students in a conversation about the value of school.  

Engaging kids in a conversation about the value of school can and will pave the way to a brighter future. We need to listen, then act.

Together Everyone Achieves More

I am typically in an aisle seat when flying. The more I fly the more I notice how picky people are when it comes to their seats.  Every now and again I get asked if I would be willing to move my seat to accommodate a family member who, for whatever reasons, were reserved elsewhere on the plane. This particular week a mother asked me if I would move to her seat a few rows in front so that she could sit with her daughter. Was this a slight inconvenience for me? I suppose it was a little bit as my carry on bag would be farther back on the plane. However, I didn’t think twice about my decision. Not only was it the right thing to do, but also if the roles were reversed I would want someone to do the same for me.

It amazes me though how often I see this same situation unfold in the opposite way.  For reasons that make no sense to me, there are people who refuse to change seats. Not only do they refuse, but also they are not very respectful in the way that they respond. “I paid for this extra legroom seat so why should I give it up? I can only sit on the end seat. I will miss my connection.” Instead of embracing common courtesy, the situation morphs into a personal issue of inconvenience.  The end result is sometimes a road rage reaction, but in the air.

It is a shame that we see situations like this unfold in our daily lives. Reactions like this also extend into our professional and personal relationships.  It is easy to let our emotions get the better of us when we disagree on issues, ideas, methodologies, and opinions.  That’s human nature for you. The problem arises though when a professional disagreement is made into a personal issue.  Using the airplane seat example, it really comes down to reacting to discomfort or disagreement in a way that our treatment of others is a reflection of how we ourselves would want to be treated.

We must resist the subconscious urge to berate and belittle others just because we don’t see eye to eye. Politics this year have become a very divisive subject for many of my friends and colleagues.  I have seen countless examples of one’s views being taken personally and out of context. Verbal battles are then waged and friendships severed.  Is this the type of discourse we want to model for our students? The same can be said about idea sharing on social media.  The same behaviors and results listed above rear their ugly heads.  There is no ownership of an idea and just because you don’t agree with someone’s position doesn’t make it right or wrong from both points of view.  Yet battles ensue as to the validity and value of ideas and positions.  In some cases critical dialogue occurs, but from my view this is typically the exception.

We are not in competition with one another. It is important to always remember that even though we might disagree on a professional level, this should not lead to an erosion of personal relationships. Everyone is entitled to his or her view. As human beings we are also entitled to making mistakes.  It takes a secure person to not only admit his or her mistakes, but to also help others in a proactive fashion when they make their own. Treat others how you expect (and deserve) to be treated yourself both in face-to-face and online situations.  

As we continue to build, nurture, and repair relationships at both professional and personal levels it is vital to always remember the good in people, no matter how difficult it might be at times.  If we expect this of our students then we must expect the same for ourselves.  Technology has allowed us to grow a global team of committed educators to take on the man challenges we are face with in education. Let's seize this opportunity before us. Modeling the best in humanity in both digital and non-digital spaces will help to bring about the change we all wish to see in education.

Student Agency: Moving From Talk to Action

When I reflect back on what we were able to accomplish at New Milford High School, I am overtaken by a great sense of pride. We were able to transform the learning culture of a traditional school and in the process got results while becoming an example that others emulated. This was achieved during a time of tumultuous change as the education reform movement was just gaining steam. Even when doubt entered out minds, which it always does when change is involved, we persevered as a school community thanks to a unified vision that we could better serve our students.  

In a sense, all of our major changes really started when we began involving our students in the process. This was also the reason, in my opinion, as to why change became sustainable.  More often than not change is orchestrated and directed at the adult level. There is often a great deal of talk about how many changes are being spearheaded for the betterment of students, but rarely are the students themselves asked for their input or unique ideas.  Schools need to work for our students, as they are our number one stakeholder and ultimate boss.

If we are to improve learning and ultimately school-based outcomes student agency needs to be a real element of school culture. Student agency is about empowering kids to own their learning (and school) through greater autonomy. It is driven by choice, voice, and advocacy.  We learned a great deal about student agency during our school transformation. Below are a few practical tips to make student agency a reality in your classroom, school, or district:

  • Develop pedagogically sound learning activities with standards-aligned assessments and allow students to select the right tool for the task to demonstrate conceptual mastery 
  • Allow students to co-create rules and expectations.
  • Provide avenues for students to provide honest feedback on school culture. I held monthly meetings with all members of school government across all grade levels giving them an open forum to provide improvement ideas. We also set up an Edmodo group to continue the conversation. The key, however, was the follow-up and implementation on some of the ideas suggested. Tools like TodaysMeet and Mentimeter can also be used to gather perception data from kids 
  • Implement portfolios as a means of authentic assessment 
  • When hiring new teachers and administrators have kids on the interview committee
  • As policies that impact students are created or updated (i.e. BYOD, 1;1, grading, homework, technology purchases, space renovations, etc.) provide a forum for kids to give feedback 
  • Integrate personalized and personal learning pathways such as blended and virtual
  • Have protocols established for students to suggest new courses and extra-curricular activities
  • Implement Academies or Smaller Learning Communities (SLC’s)
  • Let students select books for independent reading based on their interests and reading level

Meaningful change must begin with active student involvement. Advocacy, choice, and voice should occur in the classroom as well as the school setting. Relevancy and value on the part of our learners are central elements to success. 5 Steps Toward Building Successful Digital Communities Infused With Rigor and Relevance

A dynamic combination of mindset, behaviors, and skills is required for schools to become places where social media and digital tools are integral and beneficial parts of a rigorous program and where they work symbiotically with active, engaged, and applicable learning. 
How can we take the greatest advantage of this moment in time and create compelling and challenging learning spaces for students?

The most important things to do are to give up control and to trust students and their teachers to use real-world tools to unleash creativity and a passion for learning. After putting these tenets in the foundation, the specifics can take several different forms: 


Step 1

Realize that social media is a predominant tool in the world. It fosters personalization, creativity, and collaboration, giving students infinite ways in which to create artifacts of their learning and knowledge. 


Step 2

If 1:1 is not in the cards make use of devices students already have, know, and use. Bring Your Own Device (BYOD) signals to kids that teachers know and understand their basic makeup. 
Employing the energy surrounding personal devices allows them to use the tools that help them do what they do better. BYOD enhances learning, increases productivity, allows students to grow their research skills, and gives teachers the chance to teach appropriate digital responsibility. 

Step 3

Create spaces for making, collaborating, and tinkering. Give students chances to build and create using real-world tools (wood shop, electronics, metal work, and coding stations) and to solve open-ended, real-world problems. Bring play back into the picture. These spaces provide students with challenging problems to solve where there is no one correct solution. Through self- directed learning, students are driven to find solutions to create a product that has value. 

Step 4

Structure schools so that they more accurately reflect the real world. Ubiquitous connectivity, charging stations, and casual zones that promote conversation and play increase students’ sense of belonging and engagement. Digitally astute students engage through such models as blended learning, flipped classrooms, games, makerspaces, and virtual learning

Step 5

Give students access to open courseware and open source technology. Inherent in these approaches is a high level of personalization and choice about what to focus on, which in turn leads to greater ownership over learning and personalized ways to demonstrate understanding. 

Ambitious, successful teaching and learning have become inherently intertwined with the digital world. Educators must be able to develop and enact rigorous, relevant instructional methods and formats while using digital tools effectively to underpin their instruction. Students and teachers can transform learning so that it not only prepares them to excel in academic life, but also endows them with essential digital age skills.

Grade Change: Moving a School Culture Forward

Recently Jeff Fiscina, one of my math teachers, submitted a guest post on my blog that emphasized some of his grading practices that best support and promote student learning.  That post got me thinking about the process we went through to assist Jeff in developing and embracing his current grading practices as well as that of other teachers.  It was about a year ago that I decided to tackle the grading culture here at New Milford High School, which wasn't much different than the majority of schools across this country.  Any administrator that has moved to change long embedded grading philosophies and practices knows full well how difficult this change process is. However, it was apparent that current behaviors and actions had to be changed based upon the latest research and what was best for our students.

When I initially broke the news to my staff about the journey we were about to take to change the grading culture it was met with a great deal of skepticism, questions, and resentment.  Like I said earlier, change in this area is extremely difficult.  During the initial conversations I presented the work of Douglas Reeves, Rick Wormelli, and others to serve as a foundation for this systematic change.  The conversation focused on some difficult questions such as what does a letter grade actually mean and how do you measure student learning.  After some initial focus on where we currently were as a school and where we really needed to begin moving towards I asked for volunteers to sit on a committee to help establish new grading guidelines and support structures that focused on student learning. It should be noted, however, that some components of this new philosophy were non-negotiable because if everything was then the change we were looking to implement and desperately needed would never occur. This was probably the most difficult part of the change process in terms of staff embracement. 

The purpose of this post is not get get into the nitty gritty about grading reform as this has been well chronicled by practitioners that I greatly admire such as Joe Bower.  My purpose here is to illustrate how my staff and I addressed a broken component of our school culture and improved it.  Is our current philosophy and associated grading practices perfect? Of course not, but the change that was initiated is much more aligned with the learning needs of our students.  The new philosophy is now an expectation for all. Below is the grading philosophy that was created and adopted at the end of last year.  I encourage and look forward to any comments or reflective feedback that you might have.


Grading Philosophy

No zeros: Students should not be assigned a grade of zero (0).  This not only reflects grading as punishment, but also creates a hole that students cannot dig out of (Gusskey, 2000, Reeves, 2004, Reeves, 2008, O’Conner and Wormeli, 2011).  This includes HW, quizzes, tests, projects, etc.  An exception to this would be cases that involved cheating, plagiarism, or a midterm/final exams no show.

Multiple forms of formal assessment: Marking period grades have to be comprised of multiple forms of assessment.  We need to avoid the “marking period killer” assignment, which is one project, test, or other assignment that will make or break a student’s grade (Reeves, 2008).

Failure floor:  As per HS grading practices detailed in the current student handbook, a 64 or below is failing.  As a result, all failing grades should be entered between the ranges of 50 – 64 in PowerSchool.  Any grade 64 or below is a variation of an “F”, which indicates that the student has not met basic standards for learning (O’Conner & Wormeli, 2011). A failure floor of 50 has been established (lowest score inputted into PowerSchool for quarter, midterm, and final exam grades).  This allows students to recover from a poor quarter and/or midterm exam grade and gives him/her the appropriate motivation to complete the course successfully.  If a student fails your class you will be asked to provide the following:

  • Evidence that is appropriately documented on the progress report.
  • Documented contact (email, phone) with the parent/guardian no later than midway through the marking period. If contact cannot be made (disconnected phone, no answer/response) notify main office so we can update information in PowerSchool.
  • Extra help (sign-in sheet) attendance logs.  This should contain dates, printed student names, and actual student signatures.
  • Evidence of a face-to-face meeting with the parents/guardians and guidance counselor. The teacher and guidance counselor must schedule this.
  • Evidence of an improvement plan (re-takes, alternate assignments, other indicators that measure learning).
  • Determination of whether or not the student(s) is in crisis and using this information to work with him/her in a different way.  If this is the case submit a referral to the I&RS team.
  • Documented use of the Change in Progress form if a student begins to struggle academically after progress reports.

Retests: Student success in that they have mastered the concepts and are able to apply what they have learned is of utmost importance.  Giving students a second chance on a test provides them with yet another opportunity to demonstrate learning.   It is up to the teacher to determine if a student warrants a retest.
